Et comment y rem\u00e9dier ?<\/p>\n<p class=\"translation-block\">Explorons. \ud83d\udc47<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<h2>Le dilemme de la diversit\u00e9<\/h2>\n<p class=\"translation-block\">Si vous regardez certaines des <u><a href=\"http:\/\/uk.businessinsider.com\/infographic-tech-diversity-companies-compared-2017-8?r=US&amp;IR=T\">entreprises de pointe de la Silicon Valley<\/a><\/u>, vous constaterez qu'elles sont tr\u00e8s majoritairement masculines et tr\u00e8s majoritairement blanches (avec une grande majorit\u00e9 d'entreprises dont la main-d'\u0153uvre est compos\u00e9e de moins de 10% de Noirs et\/ou de Latino-am\u00e9ricains).<\/p>\n<p class=\"translation-block\">Sur les $85 milliards investis par les capital-risqueurs en 2017, seuls $1,9 milliards sont all\u00e9s \u00e0 des \u00e9quipes dirig\u00e9es par des femmes - soit 2,2% au total. \ud83d\udc4e<\/p>\n<p class=\"translation-block\">Et m\u00eame les \u00e9quipes mixtes (ou non confirm\u00e9es) n'ont recueilli que 19% de ce chiffre de $85 milliards.<\/p>\n<p class=\"translation-block\">En ce qui concerne les disparit\u00e9s raciales en mati\u00e8re de financement, le nombre de professionnels de l'investissement noirs et latino-am\u00e9ricains qui travaillent dans des fonds de capital-risque est tr\u00e8s \u00e9lev\u00e9 - le nombre \u00e9tait <u><a href=\"https:\/\/www.fastcompany.com\/40473294\/one-reason-black-entrepreneurs-dont-get-get-enough-funding-black-vcs-dont-either\"> aussi bas que 3% en 2016<\/a><\/u>.<\/p>\n<p class=\"translation-block\">Et nous n'avons m\u00eame pas encore parl\u00e9 de l'\u00e9cart de r\u00e9mun\u00e9ration. \ud83d\udcb8<\/p>\n<p class=\"translation-block\">Les femmes dans les professions des STIM gagnent en moyenne <u><a href=\"https:\/\/www.wired.com\/story\/computer-science-graduates-diversity\/\">$16 000 euros de moins par an que leurs homologues masculins<\/a><\/u>.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<figure class=\"image regular\"><picture><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy11_daf80f77e5095e1139f108f038333921.gif 1x\" media=\"(max-width: 768px)\"><\/source><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy11_daf80f77e5095e1139f108f038333921.gif 1x\" media=\"(min-width: 769px)\"><\/source><img decoding=\"async\" class=\"alignnone\" src=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy11_daf80f77e5095e1139f108f038333921.gif\" alt=\"je ne suis pas une &quot;femme ing\u00e9nieur&quot;\" width=\"356\" height=\"200\"><\/picture><\/figure>\n<p class=\"translation-block\">\u00a0<\/p>\n<p class=\"translation-block\">De m\u00eame, si vous \u00eates noir ou latino-am\u00e9ricain et que vous travaillez dans le domaine des STIM, vous pouvez gagner $14 000 de moins que votre coll\u00e8gue blanc.<\/p>\n<p class=\"translation-block\">Vous avez remarqu\u00e9 un mod\u00e8le ? \ud83e\udd14<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<h2>Comment en sommes-nous arriv\u00e9s l\u00e0 ?<\/h2>\n<p class=\"translation-block\">Si l'on se r\u00e9f\u00e8re \u00e0 <u>Emily Chang<\/em><\/u>, un livre perspicace et bien document\u00e9 qui fait la chronique des principales disparit\u00e9s entre les sexes dans la Silicon Valley, on constate qu'il n'en a pas toujours \u00e9t\u00e9 ainsi.<\/p>\n<p class=\"translation-block\">Au moment de l'introduction du Macintosh dans les ann\u00e9es 1980, les femmes obtenaient 40% des dipl\u00f4mes en informatique. \ud83d\udc69\u200d\ud83d\udcbb<\/p>\n<p class=\"translation-block\">Il y a eu plusieurs femmes pionni\u00e8res dans le domaine de la technologie \u00e0 ce moment-l\u00e0. Apr\u00e8s tout, la premi\u00e8re ligne de code informatique a \u00e9t\u00e9 \u00e9crite par Ada Lovelace dans les ann\u00e9es 1840.<\/p>\n<p class=\"translation-block\">Mais il y a eu un changement.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<figure class=\"image regular\"><picture><source srcset=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/emilychang-1-11_84aa35fa844e8b6ea5f666ae2edc4189_800.jpg 1x\" media=\"(max-width: 768px)\"><\/source><source srcset=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/emilychang-1-11_84aa35fa844e8b6ea5f666ae2edc4189_800.jpg 1x\" media=\"(min-width: 769px)\"><\/source><img decoding=\"async\" src=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/emilychang-1-11_84aa35fa844e8b6ea5f666ae2edc4189_800.jpg\" alt=\"livre brotopia\"><\/picture><\/figure>\n<p class=\"translation-block\">\u00a0<\/p>\n<p class=\"translation-block\">\"Au moment o\u00f9 les ordinateurs commen\u00e7aient \u00e0 se g\u00e9n\u00e9raliser, la participation des femmes dans ce domaine a commenc\u00e9 \u00e0 chuter\", \u00e9crit Mme Chang.<\/p>\n<p class=\"translation-block\">Depuis une dizaine d'ann\u00e9es, le pourcentage de femmes dipl\u00f4m\u00e9es en informatique est rest\u00e9 stable autour de 22%.<\/p>\n<p class=\"translation-block\">Bien entendu, une multitude de facteurs entrent en ligne de compte.<\/p>\n<p class=\"translation-block\">Cela va au-del\u00e0 du sexisme ou du racisme. Des microagressions se produisent en permanence dans les bureaux des entreprises technologiques - ce qui est frustrant, c'est qu'il est parfois difficile de les rep\u00e9rer ou de les d\u00e9noncer.<\/p>\n<p class=\"translation-block\">Par exemple, les femmes ing\u00e9nieurs sont confront\u00e9es \u00e0 35% plus de rejets de leur code.<\/p>\n<p class=\"translation-block\">D'un point de vue anecdotique, un autre exemple serait celui de soci\u00e9t\u00e9s de capital-risque tristement c\u00e9l\u00e8bres organisant des soir\u00e9es qui mettraient les femmes mal \u00e0 l'aise, m\u00eame si, bien s\u00fbr, pour les hommes, il s'agit simplement d'un moyen de voir si les entrepreneurs sont capables de \"se tenir \u00e0 carreau\".<\/p>\n<p class=\"translation-block\">Le manque de mod\u00e8les peut \u00eatre un autre facteur. De nombreuses personnes marginalis\u00e9es, sinon toutes d'une mani\u00e8re ou d'une autre, sont socialis\u00e9es et \u00e9duqu\u00e9es de mani\u00e8re subtile tout au long de leur vie \u00e0 douter d'elles-m\u00eames (heureusement, des organisations telles que <a href=\"https:\/\/endeavor.org\/\" target=\"_blank\" rel=\"noopener\">Endeavor<\/a> s'attaquent \u00e0 ce probl\u00e8me - jetez-y un coup d'\u0153il !)<\/p>\n<p class=\"translation-block\">Cela peut souvent prendre la forme du \"syndrome de l'imposteur\", un ph\u00e9nom\u00e8ne qui d\u00e9crit le sentiment de ne pas m\u00e9riter son succ\u00e8s, d'\u00eatre un \"imposteur\".<\/p>\n<p class=\"translation-block\">Ce ph\u00e9nom\u00e8ne touche de mani\u00e8re disproportionn\u00e9e les femmes et les minorit\u00e9s, mais dans une culture d'entreprise qui encourage les gens \u00e0 vendre leurs id\u00e9es et \u00e0 gonfler leur valeur, cela pose probl\u00e8me.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<figure class=\"image regular\"><picture><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy12_c8a874a80d06cc3b4df802c5ab7e3c19.gif 1x\" media=\"(max-width: 768px)\"><\/source><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy12_c8a874a80d06cc3b4df802c5ab7e3c19.gif 1x\" media=\"(min-width: 769px)\"><\/source><img decoding=\"async\" src=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy12_c8a874a80d06cc3b4df802c5ab7e3c19.gif\" alt=\"faire mieux\"><\/picture><\/figure>\n<p class=\"translation-block\">\u00a0<\/p>\n<p class=\"translation-block\">Il existe bien entendu de nombreux autres facteurs tangibles et intangibles. L'\u00e9ducation d'une personne peut avoir un impact consid\u00e9rable sur la fa\u00e7on dont elle per\u00e7oit son parcours professionnel.<\/p>\n<p class=\"translation-block\">Par exemple, quelque chose d'apparemment inoffensif, comme donner des poup\u00e9es aux jeunes filles et des Legos aux jeunes gar\u00e7ons, peut exacerber encore davantage des r\u00f4les de genre d\u00e9pass\u00e9s. \ud83d\ude45\u200d\u2640\ufe0f<\/p>\n<p class=\"translation-block\">Cela dit, \u00e0 quoi ressemblerait le monde de la technologie s'il \u00e9tait plus diversifi\u00e9 ?<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<h2>La v\u00e9rit\u00e9 des chiffres<\/h2>\n<p class=\"translation-block\">Au-del\u00e0 de l'id\u00e9e \u00e9vidente que \"c'est la bonne chose \u00e0 faire\" d'avoir plus de diversit\u00e9 et de repr\u00e9sentation dans le monde de la technologie, c'est aussi une question de bon sens commercial.<\/p>\n<p class=\"translation-block\">Une <u><a href=\"https:\/\/www.mckinsey.com\/business-functions\/organization\/our-insights\/why-diversity-matters\">\u00e9tude de McKinsey &amp; Company<\/a><\/u> a r\u00e9v\u00e9l\u00e9 que les entreprises se situant dans le quartile sup\u00e9rieur en termes de diversit\u00e9 sexuelle ou raciale et ethnique sont \"plus susceptibles d'avoir des rendements financiers sup\u00e9rieurs \u00e0 la m\u00e9diane de leur secteur d'activit\u00e9 national\".<\/p>\n<p class=\"translation-block\">Et le quartile inf\u00e9rieur de ces dimensions ? Ils ont statistiquement moins de chances d'atteindre ces rendements.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<figure class=\"image regular\"><picture><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy13_0b2019ad95917f74d711b3df32104145.gif 1x\" media=\"(max-width: 768px)\"><\/source><source srcset=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy13_0b2019ad95917f74d711b3df32104145.gif 1x\" media=\"(min-width: 769px)\"><\/source><img decoding=\"async\" class=\"alignnone\" src=\"https:\/\/d37oebn0w9ir6a.cloudfront.net\/account_481\/giphy13_0b2019ad95917f74d711b3df32104145.gif\" alt=\"dwight dit, &quot;c&#039;est vrai&quot;\" width=\"488\" height=\"275\"><\/picture><\/figure>\n<p class=\"translation-block\">\u00a0<\/p>\n<p class=\"translation-block\">Comme le mentionnent les conclusions de l'\u00e9tude, \"la diversit\u00e9 est probablement un facteur de diff\u00e9renciation concurrentielle qui, au fil du temps, d\u00e9place les parts de march\u00e9 vers les entreprises les plus diversifi\u00e9es\".<\/p>\n<p class=\"translation-block\">D'un point de vue financier, selon <u><a href=\"https:\/\/www.forbes.com\/sites\/geristengel\/2016\/04\/13\/is-change-in-the-wind-for-women-entrepreneurs-raising-capital\/#3d6e2d315eaf\">Forbes<\/a><\/u>, les femmes entrepreneurs de la tech sont capables de g\u00e9n\u00e9rer 20% de revenus de plus que leurs homologues masculins - bien qu'elles aient d\u00e9marr\u00e9 leur entreprise avec 50% de capital en moins. \ud83d\udcaa<\/p>\n<p class=\"translation-block\">En outre, la <u>Commission europ\u00e9enne<\/u> calcule qu'en int\u00e9grant davantage les femmes travaillant dans la technologie, le PIB de l'UE pourrait b\u00e9n\u00e9ficier d'une augmentation annuelle de 16 milliards d'euros.<\/p>\n<p class=\"translation-block\">Les chiffres sont encore plus incroyables aux \u00c9tats-Unis. Le rapport Decoding Diversity<\/a><\/u> d'Intel conclut, comme nous l'avons d\u00e9j\u00e0 vu, que la diversit\u00e9 entra\u00eene une augmentation des revenus, des b\u00e9n\u00e9fices et de la valeur marchande.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<figure class=\"image regular\"><picture><source srcset=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/Screenshot2018-10-10at1_58_52PM_21064a3907b1cad86e53e9905696e12c_800.png 1x\" media=\"(max-width: 768px)\"><\/source><source srcset=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/Screenshot2018-10-10at1_58_52PM_21064a3907b1cad86e53e9905696e12c_800.png 1x\" media=\"(min-width: 769px)\"><\/source><img decoding=\"async\" src=\"https:\/\/d2ijz6o5xay1xq.cloudfront.net\/account_481\/Screenshot2018-10-10at1_58_52PM_21064a3907b1cad86e53e9905696e12c_800.png\" alt=\"statistiques sur le leadership f\u00e9minin dans la technologie\"><\/picture><\/figure>\n<p class=\"translation-block\">\u00a0<\/p>\n<p class=\"translation-block\">Mais elle va encore plus loin : en am\u00e9liorant la <a href=\"https:\/\/www.coachhub.com\/diversity-equity-and-inclusion\/\">diversit\u00e9 et l'inclusion<\/a> ethnique et sexuelle dans la main-d'\u0153uvre technologique am\u00e9ricaine, elle pourrait cr\u00e9er entre <strong>$470 milliards et $570 milliards<\/strong> de nouvelle valeur pour l'industrie.<\/p>\n<p class=\"translation-block\">Cela fait beaucoup de z\u00e9ros. \ud83d\ude32<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<h2>Au-del\u00e0 des chiffres<\/h2>\n<p class=\"translation-block\">Alors, pourquoi la diversit\u00e9 donne-t-elle de meilleurs r\u00e9sultats ?<\/p>\n<p><strong class=\"translation-block\">Parce que la similitude tue l'innovation.<\/strong><\/p>\n<p class=\"translation-block\">La diversit\u00e9 de la fa\u00e7on dont vos \u00e9quipes pensent et r\u00e9solvent les probl\u00e8mes est un gage de r\u00e9ussite.<\/p>\n<p class=\"translation-block\">Une meilleure repr\u00e9sentation des groupes marginalis\u00e9s est cruciale pour trouver les bonnes solutions aux d\u00e9fis, la pens\u00e9e cr\u00e9ative et le succ\u00e8s global des clients.<\/p>\n<p class=\"translation-block\">Lorsque les membres d'une \u00e9quipe se ressemblent trop, des choses peuvent \u00eatre manqu\u00e9es ou n\u00e9glig\u00e9es.<\/p>\n<p class=\"translation-block\">En d'autres termes, les \u00e9quipes diversifi\u00e9es gagnent plus souvent et plus r\u00e9guli\u00e8rement.<\/p>\n<p class=\"translation-block\">En outre, le fait d'avoir des \u00e9quipes plus diversifi\u00e9es signifie que votre entreprise est au service de tous les clients, et pas seulement d'elle-m\u00eame.<\/p>\n<p class=\"translation-block\">Le monde est peupl\u00e9 de personnes aux origines et aux points de vue tr\u00e8s vari\u00e9s. Afin de cr\u00e9er et de d\u00e9velopper une entreprise au service de tous, les \u00e9quipes ont besoin d'entendre ceux qui ont des exp\u00e9riences vari\u00e9es.<\/p>\n<p class=\"translation-block\">\u00a0<\/p>\n<h2>Quelle est la suite des \u00e9v\u00e9nements ?<\/h2>\n<p class=\"translation-block\">Certaines entreprises et organisations gouvernementales militent d\u00e9j\u00e0 en faveur d'une plus grande repr\u00e9sentation dans l'industrie technologique, mais il faut aller plus loin (et ne pas se contenter de simples quotas).<\/p>\n<p class=\"translation-block\">Revenant \u00e0 la <em>Brotopia<\/em> de Cheng, elle sugg\u00e8re :<\/p>\n<ul>\n<li class=\"translation-block\">la nomination de femmes dans les conseils d'administration,<\/li>\n<li class=\"translation-block\">l'embauche de plus de femmes partenaires<\/li>\n<li class=\"translation-block\">et l'embauche d'un plus grand nombre de femmes sp\u00e9cialistes du capital-risque.<\/li>\n<li class=\"translation-block\">Il devrait en \u00eatre de m\u00eame pour tous les groupes marginalis\u00e9s, bien entendu.<\/li>\n<\/ul>\n<p class=\"translation-block\">Mais surtout : l'industrie technologique doit cesser d'accuser tous les autres d'\u00eatre responsables du probl\u00e8me. \ud83d\ude15<\/p>\n<p class=\"translation-block\">Dans la Silicon Valley, l'\u00e9chec est c\u00e9l\u00e9br\u00e9 car il permet d'apprendre (et \u00e9ventuellement de r\u00e9ussir). Cheng, \"il est temps que l'industrie se l'approprie\".<\/p>\n<p class=\"translation-block\">Les donn\u00e9es ont prouv\u00e9 \u00e0 maintes reprises qu'une main-d'\u0153uvre plus diversifi\u00e9e est non seulement plus efficace et plus rentable, mais qu'elle offre \u00e9galement aux entreprises la possibilit\u00e9 d'entendre des points de vue qui n'existaient pas auparavant.<\/p>\n<p class=\"translation-block\">Il est essentiel que les entreprises fassent entendre davantage de voix intersectionnelles dans l'industrie technologique, en particulier dans les fonctions de direction, et qu'elles encouragent une plus grande diversit\u00e9 afin de s'assurer qu'elles cr\u00e9ent des solutions et des technologies pour le monde moderne : un monde peupl\u00e9 de personnes de diff\u00e9rents horizons.<\/p>\n<p class=\"translation-block\">Allons-nous r\u00e9soudre le probl\u00e8me avec ce seul article de blog ? Bien s\u00fbr que non.<\/p>\n<p class=\"translation-block\">Mais nous devons avoir ces conversations.
